Developing a Cost-Effective Technical Training Program
As a training consultant, I recommend the following approach to develop an effective and affordable training program that caters to your company’s needs, considers the unique aspects of your industry, and aligns with your goals.
As a training company, we have a lot of experience working with companies and individuals to successfully complete beginner apprentices through advanced HVAC training programs.

- Assess Training Needs
Start by carefully identifying the skills and knowledge that your employees need to perform their jobs effectively and contribute to the company’s success. For instance, why superheat exists is far less important than what superheat means. Adding a little refrigerant ( don’t get us started with this one) needs to be focused on heat rejection calculation and weighed in refrigerant charge. This could involve conducting surveys, interviews, or focus groups with employees and managers.

Define Training Objectives
Based on the needs assessment, define clear and measurable training objectives. These should align with the course or company’s strategic goals and the unique features of its industry.

Design the Training Program
Design the training program to meet the defined objectives. Consider the complexity of processes and systems, the number of employees, and time and budget constraints. The program could include a mix of:
- On-the-job training: This is a cost-effective method where employees learn by doing under the supervision of experienced colleagues. Employees need to understand the fundamental concepts and practices before OJT knowledge will be retained.
- Online learning: This can efficiently deliver training to large numbers of employees, especially those working remotely. Online courses can be self-paced, allowing employees to learn at their convenience.
- Workshops and seminars can be useful for training on complex processes or when interaction and discussion are beneficial.

Develop Training Materials
Develop or source training materials that support the learning methods chosen. This could include online classes, modules, manuals, checklists, video tutorials, etc.

Implement the Training Program
Roll out the training program, ensuring all employees can access the training materials and resources. Provide support as needed and encourage employees to engage with the training programs.

Evaluate the Training Program
Regularly review the effectiveness of all components of the training program. This could involve testing employees’ knowledge and skills, surveying employees on their learning experience, and observing changes in job performance.
These suggestions might seem like old-hat garbage spewed by many on the internet. Still, the fundamentals of a training program rarely change.
Challenges
- Course and Program fees vary widely from expensive to very expensive. Too many are out of date.
- Low completion rates are a problem in the industry.
- Advanced HVACR systems coming online now require advanced HVACR training.
- Certification is not the answer (necessarily)
- HVAC Technicians have fundamental knowledge gaps when trying to serve as HVACR Technicians.
